澳門中小學餘暇活動專職人員之去留研究
English Abstract
This study examines the reasons why "professional staff for Leisure Activities in Macau Schools stay" with or quit from their jobs as it is found that the turnover rate has been high and that the job nature of the post is important to school education. Drawing from the related literature, this study has determined its framework from the perspectives of school administration, human resources management, staff turnover and job satisfaction. The sample of the study came from 20" professional staff" including those 8 who had quitted the job. The data was collected from semi-structured interviews. Overall, it seemed that fresh university graduates were interested in the nature of the job. It is also found that the reasons determining whether the staff will stay or will quit from the job after their recruitment is the result of mixed factors, namely personal, school organizational and social. Recommendations and suggestions are made to utilize and develop the competence of the staff and to maintain the job stability of the post.
Chinese Abstract
本研究試圖探究與分析澳門中小學校內餘暇活動專職人員之去留問題,透 過以澳門非高等教育下私立學校的中、小學學校內共二十位負責處理校內餘暇 活動工作的餘暇活動專職人員為研究對象,探索澳門餘暇活動專職人員入職、 留職和離職的原因。本研究嘗試從學校行政、人力資源管理、工作滿足感的角 度採用半結構式的訪談,作為研究的方法。研究顯示,澳門學校的工作,對剛 畢業想入職的大學生來說,有一定的吸引力,因為絕大部分受訪的餘暇活動專 職人員來說,這個職位都是他們完成了大學學業後,在社會上的第一份工作。 從本研究看到,「留職」與「離職」其實是一體兩面,而兩種行為的主要原因都 會基於個人因素,組織因素和社會因素,而具體情況,則反映在工作滿足感方 面。當然,本身工作投入感高的員工也能增加其工作滿足感。 本研究也為澳門的教育部門、學校和餘暇活動專職人員提出建議。期望能 提高任職澳門餘暇活動專職人員的留職意願,使到澳門中小學校在餘暇活動方 面都有著健康的良好發展,讓學生快樂地成長。
