Two-factor model and justice sensitivity : an investigation among Macao employees

This study examined the influence of distributive justice and procedural justice on two major work attitudes, pay level satisfaction and affective commitment. It also explored the moderating role of justice sensitivity on these relationships. Building on the two-factor model, several hypotheses were developed and tested using survey data collected from 362 workers in a Macao casino firm. Results were consistent with the two-factor model and indicated that, when compared with procedural justice, distributive justice has a stronger relationship with pay level satisfaction, whereas procedural justice has a stronger relationship with affective commitment when compared with distributive justice. As expected, victim justice sensitivity moderated the relationship between distributive justice and pay level satisfaction. However, observer justice sensitivity did not moderate the relationship between procedural justice and affective commitment. Implications and limitations of these findings were discussed.
