Abstract
Abstract : This study examines the impacts of two different HR systems on employees' attitudes and behaviors through economic or social exchange relationship. Data collected from multiple sources included 34 HR managers and 307 employees in China. Results support the hypotheses that HR systems significantly relate to employees' affective commitment and organizational citizenship behavior (OCB) within the organization through different exchange mechanisms. While control-based HR systems are found to relate positively to employees' perceptions of economic exchange relationship with the organization, these exchange process further nagatively influence affective commitment and OCB. The results also show that high-performance work systems (HPWS) associated positively to perceived social exchange relationships that in turn facilitate employees' affective commitment and OCB.
