Abstract
Abstract : Interpersonal relationship conflict at workplace has long been regarded as the destructive force in terms of job satisfaction, team performance, and turnover behaviors. Previous research has not much identified the antecedents of relationship conflict. In addition, less is known about the relationship conflict in the context of supervisor-subordinate dyads. Addressing these two research gaps, this study analyzed the cases and survey data collected through interviews with 103 employees in Chinese State-Owned Enterprises. Results indicate that relationship conflict undermines the leader-member exchange, open-minded discussion, leader effectiveness, and confidence in future collaboration. Also, structural equationanalyses results support the reasoning that competitive or independent goals intensify relationship conflict, wheras cooperative goals limit relationship conflict and its effects on leadership. Results suggest that a subordinate's perception of having cooperative goals with his/her supervisor is likely to reduce likelihood of perceiving relationship conflicts. Paragraph Headings: 1.
